It depends on how scarce the credential is. Commercial and general management appointments often complete within 60 to 90 days. A narrow specialism runs longer, simply because there are fewer people to approach.
Pharmaceutical & Biotech Executive Search
At Executive Recruit, we identify C-suite, vice president and director-level pharmaceutical and biotech leaders for businesses across North America. We recruit across the pipeline, from discovery and clinical development through regulatory approval, manufacturing and launch.
Our Expertise in Pharmaceutical and Biotech Executive Search
Most senior appointments in this sector depend on one or two credentials that very few people hold. They may need to have led a pivotal trial, delivered a first-in-class regulatory submission or built a cell or gene therapy manufacturing operation from the ground up. As a specialist executive recruitment company, we establish which of those a role genuinely requires before going to market, because treating preferences as requirements can reduce a viable field of forty candidates to four.
The harder part is establishing which candidates genuinely have that experience. A resume can suggest someone led a submission when, in practice, they managed one workstream of it, or led a trial another sponsor had already designed. We test the claim rather than the title, working back through what the candidate personally signed off and how they responded when the data was unfavorable or an inspection raised serious findings.
For the scarcest credentials, waiting until a vacancy opens can add avoidable weeks to the search. We build pipelines ahead of the requirement and benchmark your strongest local candidate against the best available nationally. Every consultant on our team has at least fifteen years in the sector, we fill 91% of searches at the first shortlist, and 98% of the people we place are still in post twelve months later.
What We Are Seeing in the Market
- Demand is improving, but not across the whole market. Live job postings are up around 15% year on year. Well-capitalized specialists are actively hiring, while the middle of the market remains cautious. Plenty of people in the sector expect the broader recovery to take longer than recent figures suggest.
- Capital has returned ahead of hiring. Merger activity, a reopened initial public offering window and improving venture funding all point to senior demand building over the coming quarters. Leadership hiring often follows new funding before wider headcount begins to grow, so we see it in search volume first.
- Retention now matters as much as recruitment. Counter-offer activity has intensified and compensation is rising fastest at vice president level in the constrained specialisms. A business that is not actively protecting its existing leadership is exposed at the point it can least afford to be.
- Onshoring is creating roles that did not exist. Around $359 billion of manufacturing investment has been announced across the United States. Some of the commercial, regulatory and technical leadership it needs is immediate. Other requirements will emerge over the next three to four years.
- The sector is more concentrated than most briefs allow for. It clusters in Boston, the Bay Area, San Diego, the North Carolina research triangle and New Jersey. A role requiring onsite presence anywhere else is a different search, and we would rather say so at the briefing.
Our Pharmaceutical and Biotech Specializations
The five areas below cover most of what we are asked to recruit, and each one draws on different group of people.
Research and Development: Discovery, translational science, preclinical and platform leadership. Modality often matters more than seniority, and experience in one area does not always transfer directly to another.
Clinical Development and Operations: Chief Medical Officers, clinical development and clinical operations. The scarce credential is usually a specific trial phase paired with a specific regulatory pathway, which narrows the field sharply.
Regulatory Affairs and Quality: Regulatory strategy, submissions, quality assurance and compliance. Few people have taken a first-in-class submission through end to end, and those who have are in demand well outside their own therapeutic area.
Manufacturing, Supply and Technical Operations: Site leadership, process development, engineering and supply chain. Advanced therapy manufacturing is the tightest market in the sector. Only a small group has industrialized a cell or gene therapy process, and the people in it tend to know each other.
Commercial, Market Access and Business Development: Launch leadership, market access, pricing and reimbursement, medical affairs and corporate development. Launch experience in a comparable payer environment matters more than therapeutic area.

Why These Searches Fail
The role was never properly defined. Vague titles, unstated scientific credibility requirements and a gap between accountability and real authority. The strongest candidates work out the true scope during the process and withdraw.
The interview tested the wrong things. A conventional interview establishes that someone is credible and articulate, but reveals little about how they respond when an inspection goes badly or the data does not support the timeline.
The candidate was not told the truth. A difficult inspection history or unresolved board direction glossed over during the process surfaces in week three, and the damage to trust is worse than the original problem.
Nobody planned the first hundred days. Sound appointments come apart in the months after the search. An internal candidate passed over and left unmanaged will undo a good hire inside a year.
How Our Search Process Works
- Briefing
A working session with whoever owns the role and whoever signs off the appointment. If those two describe the job differently, we would rather hear it now than lose a candidate over it at offer stage.
- What the market actually holds
We map the market and show you what exists before a timeline is agreed. If eleven people in the country meet the brief and six of them will not move, you see that at the start.
- Direct approach
Candidates with this experience are usually in post and not actively looking. We approach them directly and in confidence. In our experience what moves them is the science, the stage of the pipeline and the authority the role actually carries.
- Structured interview and technical assessment
The same core structure for every candidate, so you can read shortlisted profiles side by side. Where a role is scientifically demanding we bring in a second interviewer with that background.
- Verification
We check qualifications, certifications and registrations directly. Where a candidate has been in post through a regulatory finding, we establish what their part in it actually was.
- Shortlist and disclosure
A written assessment covering each candidate’s strengths, potential gaps and what they will need from you. We are also straight with candidates about inspection history and unresolved direction, because the alternative surfaces later at a higher cost.
- Offer and the first hundred days
We handle the offer, the resignation and the notice period, then stay in contact through the early months. We press for an onboarding plan and a retention-minded package before the offer goes out.

Sometimes, though it is worth testing the assumption. Regulatory, quality and manufacturing experience can often transfer across therapeutic areas. Clinical development and scientific leadership transfer less readily where the trial design or regulatory pathway is specific to the modality.
Yes, and the assessment differs. Someone who has operated inside a large pharmaceutical organization with functional support around them does not always transfer to a company where they are the function.
The search runs without your organization named until a candidate reaches second stage and has signed a confidentiality agreement. We would also rather know at the briefing that an incumbent is in place.
The reporting line, the authority the appointment carries over budget, headcount and scientific direction, and who has the final say if the pipeline changes. These are the questions strong candidates ask, and inconsistent answers cost more time than they save.
